Who comes to mind that has a long respected record? Historical examples only please.
We never heard or read anything about these characters' work ethics and how hard they worked to achieve their ambitions.
I assume none were born with superior strenth or knowledge. I hope there are some documentations or movies that can show all the micro details of this, to really see these characters as human-beings who struggled to improve themselves, and rival other warlords.

The Shu he received was the Shu that just lost a major campaign under Liu Bei and tens of thousands of troops. Liu Bei took the elite forces he got and attacked Wu, and he ended up running away with just a few stragglers.
From the Record, we know the forces was divided into several column. Huang Quan's column was completely cut off, Ma Liang's column was completely destroyed, and the vanguard elements under Feng was destroyed. Liu's rear guard was destroyed. Liu's own forces of 8,000 most were destroyed.
We will never know about the exact number of destruction, but seeing how politically Zhuge was able to make peace with the Wu after Liu Bei's death without much grumbling from the families who lost their families due to the war against Wu, we know that when Zhuge got the kingdom it was in a weakened state. Which lead to the other comment you made.

He never wages a war against Wu, so I imagine that's a brain fart and I will let it go, but the idea of Southern Barbarians is directly a result of Liu Bei's battle.

Possibly reliable tip: you can get Xun You if you prioritise the normal farm over the livestock farm in Chen. Xun You will garrison the latter after a few turns. I specced Dian Wei for higher capture chance when he joined after a few turns.
Unfortunately, I had to wait for Xu Huang and Zhang Liao's factions to disband. Looking forward to (hopefully) an event that transfers Lu Bu's faction over to Chen in a future patch.
I also have Ma Chao. I role-played an alternate history where Ma Chao and Ma Tie, frustrated with their father's lack of ambition, sided with Cao Cao. Ma Tie triggered a civil war (a feature I love love love), while Chao and Pang De joined my faction.
Is Dian Wei a scripted hero you get or is there something I have to do to get him? I got him through a script my first game playing cao cao but then i got pooped on by yuan shu so i started again and now he's not turning up.

I don't usually do this but I wanted to write out the story of my campaign as I had so much fun with it and it made me feel things that I need to express.
I got Three Kingdoms a while ago but could only play it three days ago due to graphical errors. In the meantime, I had been watching videos of the game and getting really hyped to eventually play it. I was torn on playing between Cao Cao, Liu Bei and Sun Jian. I settled on Cao Cao in the end as the game recommended him and he had this arrogant respectfulness about him. I decided to play on easy/easy as it was my first game, the game recommended it and I just wanted to have fun.
At the start of the game, I did a couple of things. Firstly, I added Xiahou Yuan to my main army and made Cao Ang my heir instead of Cao Pi (for story purposes, Cao Pi is apparently a much better heir). Then, I started to annex the Chen territories to get the full commandery under my control. However, He Yi decided to get the farmland instantly so I had to declare war on him. Fortunately, he left me alone. It was then that I received news that Cao Cao's father had died by the hands of Tao Qian. I declared war on him for revenge!
At this time, Yuan Shu asked me to acknowledge his legitimacy. I refused as only I was fit to rule china. I headed east with my army, annexing Tao Qian's lands one by one until after one/two years, he was fully annexed. Because of this, I was now close to Liu Bei and started to trade food with him. We quickly became the best of friends and formed the coalition to defeat barbarians. Just before the coalition however, Yuan Shu declared war on me but much like He Yi, they were busy fighting others. Yuan Shu's brother, Yuan Shao, also started his vassal game right about now, vassalising everyone under the sun. I had a plan to stop him.
The next story mission was to take Luoyang to improve my legitimacy as rightful emperor. Luoyang was owned by Yuan shu, so I headed west to conquer his lands. While I was doing this, I was improving my food empire, only speccing into agriculture and warfare in the reform tree, and getting lots of shock cavalry. I had recently unlocked spies and so I sent one to Yuan Shao to see what trouble I could cause. I managed to capture Yuan Shu in battle. I looked at his face and saw pure evil, so I executed him. After he was defeated, I finally killed He Yi as well and people were starting to fear me.

He's now becoming the makings of army two which might feature Xiahou Yuan as somehow my cao cao got the peaceful trait after sacking a village and now he doesn't get on with his own oathsworn...
Can someone summarize or clarify for me what exactly happens to Cao Cao and how it led to Dian Wei's death and Cao Cao's subsequent killing spree afterwards? I remember that Cao Cao happened to sleep with some lord's daughter or niece or something and Dian Wei died allowing Cao Cao to escape but I completely forgot why he was on that campaign.
I also remember Cao Cao's son or father dying in this event, leading to him trying to exterminate that lord's entire clan? Can someone please clarify this point for me.
